Why transformation capability is becoming one of the most sought-after leadership attributes in retail and consumer goods
By Brittany Gelrod, Senior Partner, Page Executive US
The retail and consumer goods sectors have always evolved alongside changing consumer behaviors. What has changed is the speed and complexity of that evolution.
Today, organizations are navigating multiple transformation agendas at once. AI adoption, omnichannel integration, shifting consumer expectations, supply chain resilience, margin pressure, and new operating models are no longer separate initiatives. They are interconnected business priorities that require continuous adaptation.
As a result, we are seeing a meaningful shift in executive hiring priorities across the U.S. market.
Historically, leadership searches in retail and consumer goods focused heavily on functional expertise. Commercial leaders were hired for their growth credentials, merchandising executives for category knowledge, and operations leaders for execution excellence. While these skills remain important, they are no longer enough on their own.
Increasingly, Boards are looking for leaders who can navigate complexity, lead organizations through change, and align teams around a shared vision. In many cases, transformation capability has become just as important as industry expertise.
The reason is simple: transformation is no longer a project. It has become a permanent leadership requirement.
In conversations with clients across the sector, one theme emerges consistently. Organizations are not simply looking for executives who can maintain performance. They are looking for leaders who can reshape the business while continuing to deliver results.
That balance is becoming increasingly difficult to find.
The most sought-after executives today combine commercial acumen with change leadership. They understand how technology, operations, customer experience, and people strategies connect. More importantly, they can turn transformation ambitions into measurable business outcomes without losing focus on profitability and execution.
This shift is also changing how organizations assess talent.
Rather than focusing solely on previous titles or industry experience, Boards are evaluating leaders based on their ability to navigate ambiguity, manage large-scale change, and build organizational alignment. The question is no longer simply, “Has this executive done the job before?” More often, it is, “Has this executive successfully led transformation?”
As a result, leadership talent pools are expanding.
Retail and consumer companies are increasingly open to executives from adjacent sectors, including technology, hospitality, logistics, and digitally native businesses. What matters most is not where a leader comes from, but whether that individual has the capabilities required to help the organization evolve.
From an executive search perspective, this represents one of the most significant shifts in leadership hiring over the past decade.
Clients increasingly ask us to evaluate qualities that are not always visible on a résumé: adaptability, learning agility, resilience, influence, and the ability to lead through uncertainty. These attributes often determine whether an executive can successfully drive transformation.
The growing importance of AI only reinforces this trend. While many organizations have access to similar technologies, the differentiator is leadership's ability to embed those capabilities into the business, improve decision-making, enhance customer experiences, and generate measurable value. Success is increasingly determined not by technology alone, but by the leaders responsible for implementing it.
Looking ahead, the pace of change across retail and consumer goods is unlikely to slow. Consumer expectations will continue to evolve, technology will continue to advance, and competitive pressures will remain intense.
The organizations that succeed will not necessarily be those with the largest transformation budgets or the most advanced technology. They will be those led by executives who can adapt quickly, make sound decisions in uncertain environments, and turn disruption into opportunity.
The rise of the consumer transformation leader reflects a broader reality facing today's organizations: in an era of constant change, leadership adaptability has become one of the most valuable competitive advantages a business can possess.
